Advice on Hiring and Paying for a BDM - Both MF and SF

We have an established property management company around 1000 units and are looking to grow at a faster pace by working with either an in house BDM (Business Development Manager) or other arrangement.   

Does anyone have any success with this model that is willing to share?   Our focus is larger MF, but we also are very open to growing our single family/smaller assets as well.   With larger MF we are open to setting up satellite offices in other markets with the goal of 250 plus units per new state/location since we would need to ensure the business was setup correctly along with licensing requirements etc.   

Do you normally pay a salary plus commission or is it okay and normal to pay based on performance by sharing in the management fee structure for a duration of time?
