Profit Share for Project Foreman?

When I rehab properties, I typically use my own employees.  I am trying to align my profit motives with that of my project foreman.  Typically I pay him hourly along with my other employees.  I want to offer him some sort of profit sharing to motivate him to keep the project moving along and save money where possible whether it be materials or labor.

I dont really want to just give a bonus on top of his hourly pay.  I want to offer him a percentage of the profit on the house when it sells but there has to be some possible downside too for him if the profit is not as high as hoped.

Does anyone have any ideas or a pay/profit structure that you have used before ?
