Tips on starting/growing a successful residential RE brokerage

If anyone has any advice, tips, lessons-learned, etc. on starting/growing a successful residential real estate brokerage, please share!

My questions: Where does one go to find and recruit quality agents? What would be a compelling reason for a seasoned agent to join an established brokerage to a start-up? What is an attractive commission split and independent contractor arrangement? Are there any red flags that a broker should be on the look out for as s/he screens potential new additions? What are the key signs of a quality agent?
