Broker Compensation - Team Approach

I've been a Landlord rep for a mid-size developer for 9 years. We have four in-house brokers that do mainly leasing and some investment sales. Compensation is 100% commission based and has been solely based on indivdual successes. Ownership is looking to change compensation to a team approach and looking to me for recommendations. All the brokers are not of equal experience so we're trying to figure out a solution that is a win/win for all brokers. Any suggestions would be greatly appreciated.
