When is the right time to hire an assistant?

Hi, I would like to get you guys opinion when is the right time to hire an assistant? When is ok to let  go trust someone else to do some of the day to day operations and what qualities to look for on that assistant and how to structure a salary but at the same time to be able to pay him/her by production. Any word of wisdom? I am a lic broker and investor flipping properties. Thank you!
