Building a successful maintenance team

Hello, BP

For those of you who self manage your rental properties, What steps did you take to successfully build your maintenance team?  Did you use referrals, bids and proposals.etc, . I have a general idea since I have prior management skills however   things were already in place when I arrive but I would like to know how to build my maintenance team from a business perspective.  I really appreciate your feed back.
