Appropriate pay for sales team?

By 'team' I currently mean one individual, young guy who we will train and has no direct background in sales. 

He would meet with motivated sellers from leads my partner and I would generate through direct mail marketing and bandit signs. 

What is an appropriate amount he should be paid? I was thinking a flat fee per deal and percentage beyond set # he's able to negotiate.

Curious for input or from others who have a similar job-titled team member and what you pay him. 

About a third of or deals my partner and I will do flips and the rest will be wholesaled. We will be putting the upfront cost of marketing and he has no money out of pocket.
