How should I go about hiring my first assistant?

I already have the person I mind but I don’t have the exact job duties or pay structure worked out.

How can unlicensed individuals assist real estate agents in growing their business? What tasks should they be given? What are the legal limitations? I know it’s tricky to share commissions but can you do some sort of profit share or performance pay where the assistant gets paid as you do more transactions?
